Dave was appointed as General Manager of Priority One Heating in Eugene, Oregon following its acquisition by Advantage Services Group (ASG). With the founders transitioning out shortly after the transaction, ASG required a leader who could stabilize the business, integrate the branch into the platform, and implement performance discipline while preserving the strong local culture.

THE REASON FOR THE SEARCH

Advantage Services Group recently acquired Priority One Heating, a well established residential HVAC company in Eugene.

The founders, a husband and wife team who had led the business for many years, were transitioning out shortly after the transaction. While the business had strong reputation, customer relationships, and culture, ASG required a new operational leader to integrate the branch into the broader platform and lead its next phase of growth.

The regional leadership team initially stepped in to cover day to day responsibilities, but the business required a permanent General Manager who could stabilize leadership, earn credibility with technicians, and align the operation with ASG’s performance culture.

The GM needed to:

• Lead the branch with full P&L ownership
• Integrate the business into the ASG operating platform
• Earn trust with a tight knit team following founder transition
• Introduce stronger KPI discipline and operational structure
• Drive revenue growth and operational efficiency

The role required a hands on operator capable of balancing local autonomy with the structure and resources of a growing platform.


THE PORTFOLIO COMPANY

Advantage Services Group is a rapidly growing residential services platform founded by CEO David Williams. After acquiring his first HVAC business in 2020, the company has expanded significantly through acquisition and now generates approximately $100M in annual revenue.

The platform currently operates across multiple markets including Oregon, Sacramento, and Colorado, and has completed more than a dozen acquisitions. The long term objective is to build a national residential services platform targeting $1B in revenue by 2035.

Priority One Heating represents a key asset within the Oregon market.

THE SEARCH REQUIREMENTS

The ideal candidate needed to demonstrate:

• General Manager or senior operations leadership experience
• Residential HVAC or multi trade home services background
• Strong P&L ownership and budgeting experience
• Experience implementing KPIs and performance management
• Hands on leadership style with technician credibility
• Ability to lead through a founder transition
• Data driven operational mindset
• Strong cultural alignment with ASG’s customer first values

This role required a leader capable of professionalizing the operation while maintaining the strong culture that made the business successful.

Dave stood out as a highly practical operator with a strong track record of transforming smaller service businesses through disciplined operational leadership. His experience entering organizations that required professionalization and structure aligned closely with the situation at Priority One.

At his current company, Dave grew revenue improving EBITDA. He achieved this through stronger pricing discipline, vendor partnerships, better project costing, and a more structured sales process.

He has also demonstrated an ability to significantly increase average ticket sizes and close rates through technician coaching and structured service offerings. His approach to implementing good, better, best pricing models and improving service technician sales processes directly supports margin expansion.

Beyond revenue growth, Dave has built operational infrastructure from the ground up. He has restructured ServiceTitan environments, implemented detailed KPI reporting, and introduced performance metrics such as technician productivity, job level gross margins, close rates, and average ticket value.

Equally important is Dave’s leadership style. He operates as a player coach who spends time in the field, builds relationships with technicians, and earns credibility through action. This approach is critical in a founder transition environment where the new leader must first win the trust of the existing team.

Dave also brings experience expanding service offerings, including launching an HVAC division from scratch and introducing residential plumbing into an existing platform. This capability aligns with ASG’s longer term strategy of expanding trades within acquired businesses.
